Abstract

¸ñÀû: º» ¿¬±¸´Â º¸°Çº¹ÁöºÎ ±³À°Àü´ã°£È£»ç Á¦µµ ½Ã¹ü»ç¾÷À» Àû¿ëÇÑ ÀÏ ÀÇ·á±â°ü¿¡¼­ÀÇ ¼º°ú¸¦ Æò°¡ÇÏ°íÀÚ ÇÏ¿´´Ù.

¹æ¹ý: º» ¿¬±¸´Â ºñµ¿ÁúÀû ºñ±³Áý´Ü ¼³°è·Î ½Ã¹ü»ç¾÷ ÈÄ 2019³â 12¿ùºÎÅÍ 2020³â 4¿ù±îÁö ÀÔ»çÇÑ ½ÅÀÔ°£È£»ç¸¦ ´ë»óÀ¸·Î ½Ã¹ü»ç¾÷ Àü °°Àº ±â°£¿¡ ÀÔ»çÇÑ ½Å±Ô°£È£»ç¿Í ºñ±³ÇÏ¿´´Ù. ¼º°úÁöÇ¥·Î ¸¸Á·µµ, Çо÷¼ºÃëµµ, Çö¾÷ÀûÀÀµµ, 1³â À̳» ÀÌÁ÷·ü, ȯÀÚ¾ÈÀü»ç°íÀ²À» Á¶»çÇÏ¿´´Ù.

°á°ú: ½Ã¹ü»ç¾÷ ÀÌÈÄ ½ÅÀÔ°£È£»ç, ÇÁ¸®¼ÁÅÍ, µ¿·á°£È£»çÀÇ ¸¸Á·µµ´Â Àü¹ÝÀûÀ¸·Î Áõ°¡ÇÏ¿´À¸³ª ½ÅÀÔ°£È£»çÀÇ Çо÷¼ºÃëµµ ¹× Çö¾÷ÀûÀÀµµ¿¡´Â À¯ÀÇÇÑ º¯È­°¡ ¾ø¾ú´Ù. ½ÅÀÔ°£È£»çÀÇ 1³âÀ̳» ÀÌÁ÷·üÀº ½Ã¹ü»ç¾÷ ÀÌÈÄ 15.6%¿¡¼­ 9.1%·Î, ȯÀÚ¾ÈÀü»ç°íÀ²µµ 26.3%¿¡¼­ 15.7%·Î °¨¼ÒÇÏ¿´´Ù. ¶ÇÇÑ ÇÁ¸®¼ÁÅÍ ÃÊ°ú ±Ù¹«µµ ½Ã¹ü»ç¾÷ ÀÌÈÄ 3.67½Ã°£¿¡¼­ 0.66½Ã°£À¸·Î °¨¼ÒÇÏ¿´´Ù.

°á·Ð: ±³À°Àü´ã°£È£»ç Á¦µµ ÆÄÀÏ·µÀÇ ¼º°ú´Â ¸¸Á·µµ, ½Å±Ô°£È£»çÀÇ ÀÌÁ÷·ü, ȯÀÚ¾ÈÀü»ç°Ç ¹ß»ý·ü, ÇÁ¸®¼ÁÅÍ ÃÊ°ú±Ù¹«ÀÇ °³¼±À̾ú´Ù. ¹«¾ùº¸´Ù º¹ÁöºÎ ±³À°Àü´ã°£È£»ç ½Ã¹ü»ç¾÷ÀÇ Áö¼ÓÀ» ÅëÇØ °¢ ¼º°úÁöÇ¥¿¡ ´ëÇÑ Àå±âÀûÀÎ ¸ð´ÏÅ͸µÀÌ ÇÊ¿äÇÏ´Ù.

Purpose: This study was conducted to evaluate the performance following the application of the pilot program for the education nurse system of the Ministry of Health and Welfare in a medical institution.

Methods: This study was employed a non-homogeneous comparative group design by comparing new nurses who entered the medical institution after the pilot project from December 2019 to April 2020 with new nurses who entered before the pilot project during the same period. Satisfaction, academic achievement, job adaptation, personal turnover within one year, and patient safety incident rate were investigated as performance indicators.

Results: After the pilot project, the overall satisfaction among new nurses, preceptors, and fellow nurses increased, but there were no significant changes in academic achievement and job adaptation in new nurses. The personal turnover rate decreased from 15.6% to 9.1%, and the patient safety incident rate also decreased from 26.3% to 15.7%. Also, the preceptor overtime also decreased from 3.67 to 0.66 hours.

Conclusion: The performance of the pilot project for the education nurse system was related to improvements in satisfaction, turnover rate of new nurses, patient safety incident rate, and preceptor overtime. Above all long-term monitoring of each performance indicator is necessary through the continuation of the education nurse system of the Ministry of Health and Welfare.
